Talent Mapping Case Study: Refining a Search for an APAC Country Sales Leader

Delivering better outcomes through market intelligence and candidate calibration

Industry: Cybersecurity

Service: Talent Mapping & Market Intelligence

Target Region: Mumbai, India (APAC)

The Role: Country Sales Manager / Country Sales Leader / Country Sales Head

Project Type: Talent Mapping & Calibration Exercise

The Challenge

A major global cybersecurity company engaged Henley Research International to support the identification of a Country Sales Manager based in Mumbai, responsible for driving growth across India and the wider SAARC region.

The role required an experienced commercial leader capable of managing complex enterprise sales environments, developing strategic customer relationships and leading regional growth initiatives. Initial search parameters focused on senior sales leadership profiles from across the cybersecurity and networking sectors.

Following the delivery of an initial calibration report, however, it became clear that the market contained several candidates who appeared relevant on paper but did not fully align with the true requirements of the position.

While many individuals possessed strong enterprise sales credentials, the client clarified that the mandate required a much narrower profile:

  • Proven Country Head, Country Leader or Sales Head experience
  • Full country-level P&L ownership
  • Demonstrable SAARC market responsibility
  • Significant people leadership experience
  • Experience operating within vendor-led technology environments
  • Accountability for strategic growth and new business acquisition

This feedback fundamentally reshaped the direction of the search.

Our Approach

Rather than continuing with the original search assumptions, Henley used the calibration process as an opportunity to refine the mandate and validate the characteristics of the most successful profiles.

The initial calibration exercise enabled both parties to assess where the strongest alignment existed and where gaps remained. Importantly, it revealed that highly accomplished sales professionals were not necessarily the same as business leaders with country-level ownership and accountability.

Using the calibration feedback, we adjusted our targeting strategy to focus on:

  • Country Managers
  • Country Sales Leaders
  • Regional and Country P&L owners
  • Senior leaders with India and SAARC responsibility
  • Individuals with proven experience leading sizeable commercial organisations

The revised search methodology prioritised business ownership and leadership scope over pure sales performance, creating a significantly more focused and accurate target market.

Our Results

Following recalibration, Henley delivered a refreshed talent mapping report comprising of 40+ qualified sales leaders from leading cybersecurity, networking and enterprise technology organisations. The market mapping highlighted a strong concentration of senior leadership talent across cybersecurity vendors and network infrastructure providers, providing the client with a highly relevant pool of potential candidates.

The revised approach also enabled deeper market insight around:

  • Leadership seniority
  • P&L ownership trends
  • India and SAARC market experience
  • Career stability and tenure
  • Enterprise sales leadership backgrounds
  • Industry alignment within cybersecurity and infrastructure markets

The final report provided the client with both candidate intelligence and a clearer understanding of how the market was structured, enabling more informed hiring decisions. The calibration process ultimately helped ensure that the search was aligned with the realities of the role rather than assumptions about the role. The resulting talent pool was characterised by enterprise sales leadership, stable career progression, India/SAARC market ownership, cybersecurity expertise and revenue accountability.

Key takeaway:

Calibration profiles are often viewed as a simple validation exercise. In reality, they can be one of the most valuable stages of a search.

By testing assumptions early, organisations gain a clearer understanding of what success looks like in the market. In this project, calibration enabled the client to move from evaluating senior sales professionals to identifying proven country-level business leaders with the precise experience required to succeed.

The result was a more focused search, stronger market intelligence and a significantly higher-quality talent pool.

Client Feedback:

“It was a genuine pleasure working with Henley Research on these two projects. I learned a lot throughout the process, and it was definitely a valuable experience in expanding our reach and targeting the right prospects.”
